Anybody have real feedback on the "shift star kits"?  Noticeable difference?

Yes!
Not all transmissions are alike, For example - I had no issues on my old R6. But, on my 600RR, it made a world of difference. Going on 2 years now. No missed downshifts / No longer "clunky" - helps with confidence @ the braking zone.

(Before that, I just chalked it up to style / nature of the transmission etc. 'Fixed' all the common issues we could think of - like shift knuckle alignment / Different styles of rear-sets / heavier oil etc. Another 600RR racer from the west coast, who sold me a clutch part, recommended this to improve shifting. Voila!)

YMMV!

Only "issue" is that finding neutral when stopped, sometimes needs patience / back and forth. Lol.

Same with my 2010 BMW s1000rr   For “German” engineering that trans shifted like Pooh stock. After crisp like a fall Apple.
Same issue with finding neutral.

I found a really old post elsewhere that mentioned a motorcycle manufacturer (I don't recall which one.  Aprila?) had a stock shift arm, similar to what FactoryPro offers, with the open-race ceramic bearings but stopped using it because there were instances of the ceramic bearings escaping the race and getting into other moving parts.  I assume this can't be too common but can see how this could result in a really bad day.

So, is all the magic in the star and spring, or does it take a complete kit with shift arm to make a difference?

Idk. I bought the Star, detent arm, and spring  - and had somebody else install it. Done! So far, so good. Skipped the hybrid ceramic microbearing for the detent arm.
(I've neither the smarts, nor the patience to understand the mechanical workings of a bike. Certainly don't have the endurance for experimentation. I'll defer to Ruhe for the technical know how)
